Programme
The aim of the Paddle to Podium Performance Coach Development Programme is to proactively identify and
develop future high performance coaches in order to build capability and support a CRNZ succession plan.
To achieve this CRNZ in partnership with HPSNZ are looking to pilot a programme to build and develop
future coaches across NZ.
By integrating with other CRNZ and HPSNZ coach learning opportunities the Paddle to Podium Performance
Coach Development Programme will support the development of the ‘next generation’ of high performance
kayak coaches, providing them the opportunity to engage extensively in activity designed to improve their
on- and off- water skill and expertise.
This programme will offer successful candidates a minimum two-year high quality HP Coach Development
Programme, access to coaching/mentoring, and opportunities to challenge themselves against a talented
peer group. The programme will be managed by Greg Owen and facilitated in partnership with Tristan
Collins (HPSNZ High Performance Coach Consultant).
We want to identify talented and passionate coaches who believe they have the qualities, potential and
commitment to be a high performance coach within the next 5 years. We encourage you to apply for a place
in the programme. It is important for us all to manage expectations, as not all applications will be selected for
this initial pilot programme. Also there is no guarantee of appointment to future coach roles for those who are
selected and complete the programme.

Paddle to Podium Performance Coach Development Programme
Overview
The aim of the Paddle to Podium Performance Coach Development Programme is to proactively identify and
develop future high performance coaches in order to build capability and support a Canoe Racing New
Zealand (CRNZ) succession plan. To achieve this CRNZ in partnership with HPSNZ are looking to pilot a
programme to build and develop future coaches across NZ.
By integrating with other CRNZ and HPSNZ coach learning opportunities the Paddle to Podium Performance
Coach Development Programme will support the development of the ‘next generation’ of high performance
kayak coaches, providing them the opportunity to engage extensively in activity designed to improve their

This two year programme will offer successful coaches a high quality High Performance Coach Development
Programme, access to coaching/mentoring, and opportunities to challenge themselves against a talented
peer group. The programme will be managed by the Sports Development Manager and facilitated by a High
Performance Sports NZ Coach Consultant.
1. CRNZ Coach Development Programme Strategy
The sport-specific learning gaps include (but are not limited to):
•
An understanding of the high performance coaching environment – what it is to coach kayakers to
success through World Cup, World Championships and pinnacle events
•
The understanding a coach must have of prevailing world standards in the sport in order to coach
World Class kayakers
•
The understanding a coach must have of how to effect change in kayakers beyond training
prescription
Although there is a basic structure to the programme as referred to in the Programme Structure, the
programme will not following a prescribed ‘curriculum’. Instead it will situate learning in the context of the
coaches’ and the group’s individual and collective needs as they emerge.
Significant attention will be given to the approach to the learning itself. We know that real-world high
performance coaching does not follow a curriculum. At this level coaches rarely find simple problems with
straightforward solutions. Usually they are working on complex, problematic situations with multiple issues
and mixed, asynchronous agendas. Indeed, for the high performance coach ‘right’ answers don’t exist –
there are only further options to consider.

In light of this, the programme will develop a learning approach where coaches make sound decisions based
on imperfect information. The learning itself will take place in a group setting, supporting coaches at they
work through the cyclical process of planning, acting and reflecting.
Because idiosyncratic profiles prevail regarding sources of coach learning, we will retain a broad concept as
to how coaches might develop. The concept draws on the work of Werthner and Trudel’s (2006) on
understanding how coaches learn to coach. The construct is built around “a vast but flexible network of
ideas…with groups of more tightly associated linked ideas” and “learning can take place in many different
ways with many diverse individuals or groups and is seen as more than just an accumulation of knowledge.”
The ‘network’ view of coaches’ learning processes provides a way to see coach development from the
coaches’ perspective and can help to understand why the path to learning how to coach is often
idiosyncratic. Efforts will continue to develop coaching material relevant to coaches and ensure it is delivered
well by skilled educators. The facilitation of unmediated learning situations for the coaches is less obvious
and yet important.
2. Programme Structure
The principle of the ‘network’ concept is that coaches require a range of learning opportunities – mediated,
unmediated, external and internal.

In line with this principle, the outline structure of the programme shown below reflects that coaches will be
required to come together in group sessions in order to share and develop ideas, will spend time critically
reflecting (and, in line with an Action Learning philosophy, experimenting) and then working 1:1 with a High
Performance Coach Consultant to pursue their individual learning and performance.

The timing and frequency of interventions will be, insofar as it is possible, aligned with other demands on the
coaches, but the reality is that committing to the programme will be a requirement. The importance of the
group building into a ‘community of practice’ cannot be overstated if the benefits of collaboration and longerterm coach leadership are to occur.
3. Coach Selection
In principle, the sport-specific programme embraces a ‘talent development’ philosophy, taking what is known
about the excellence environment and putting in place optimal learning situations for coaches that are
engaged in developing their coaching expertise. As with athlete support programmes, resources are finite
and thus some eligibility criteria have been developed:
•
New Zealand coaches who have coached or are coaching athletes in the Paddle to Podium or Under
18/23 World Championship squads.
•
New Zealand coaches aspiring to a career coaching elite athletes.
It is important to highlight that High Performance coaching isn’t for everyone. The selection of coaches must
include an honest expression of the factors which may limit coaches’ operation at the elite level. In this
context, it must also be accepted that dropout will be an inevitable feature of a development programme and
shouldn’t, in and of itself, represent a failure of the programme. Even the best development work won’t work
for everyone, or will have a differential impact, based on a variety of characteristics, including openness,
quality of mind, and the self-confidence/security in knowledge base and position.
4. Investment
The level of investment per coach will range between $7,000 and $10,000 per annum.
